| Abstract | The quality of healthcare services at M. Natsir Regional General Hospital (RSUD), Solok City, is influenced by the productivity of medical personnel. In 2025, a decline in productivity occurred due to low motivation (performance rating in the "Fair" category), a work environment rendered less conducive by renovations, a heavy workload (Bed Occupancy Rate/BOR >100%), and poor time discipline. This study aimed to analyze the influence of work motivation, work environment, workload, and work discipline on the productivity of medical personnel at RSUD M. Natsir, Solok City, in 2025. Employing a quantitative research design and a cross-sectional approach, the study used Proportional Stratified Random Sampling and Slovin's formula to select 45 respondents from a total population of 83 doctors. Data were collected via questionnaires and analyzed using the Chi-Square test and Multiple Logistic Regression. Univariate analysis revealed that the majority of respondents exhibited low productivity (55.6%). Bivariate analysis indicated that all variables had a significant partial influence (p=0.002). However, multivariate analysis showed that, simultaneously, only work motivation (p=0.019; OR=11.590), work environment (p=0.011; OR=20.345), and work discipline (p=0.005; OR=35.982) had a significant impact, whereas workload did not (p=0.087). Work discipline emerged as the most dominant factor; medical personnel with good discipline were 35.982 times more likely to be productive. It is recommended that hospital management tighten attendance monitoring, improve workspace comfort, and evaluate compensation and career path policies.
